It wasn\u2019t always this way. The journal <strong>Nature <\/strong><a href=\"http:\/\/www.nature.com\/nature\/history\/full\/nature06243.html\" target=\"_blank\" rel=\"noreferrer noopener\"><\/a><a href=\"http:\/\/www.nature.com\/nature\/history\/full\/nature06243.html\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">noted<\/a> that until the 1920\u2019s most scientific papers only had a single author, but by the 1950s that co-authorship became the norm and now the average paper has four times as many authors as it did back then.&nbsp;<\/p>\n\n\n\n<p>To solve the kind of complex problems that it takes to drive genuine transformation, you don\u2019t need the best people, <a href=\"https:\/\/digitaltonto.com\/2015\/you-dont-need-the-best-people-you-need-the-best-teams\/\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">you need the best teams<\/a>. That\u2019s why traditional job descriptions lead us astray. They tend to focus on task-driven skills rather than collaboration skills. <strong>We need to change how we evaluate, recruit, manage and train talent<\/strong>. She wasn\u2019t totally awful. In fact, she was well liked by her staff, coworkers, and senior management. But she wasn\u2019t showing anywhere near the <strong>creativity <\/strong>required to take the business to the next level and we decided to ease her out of her position.&nbsp;<\/p>\n\n\n<div class=\"b-quotation\">\n    <div class=\"o-quote o-quote--left\">\n        <svg class=\"o-quote__icon\">\n            <use xlink:href=\"#quotation-mark\"><\/use>\n        <\/svg>\n        <div\n            class=\"o-quote__text o-quote__text--italic f-paragraph\"\n        >\n            <div>\n                Then a funny thing happened. After she left our company, she became a successful interior decorator. Her clients loved how she could transform a space with creativity and style. She also displayed many of the same qualities that made her so well liked as a manager. She was a good listener, highly collaborative, and focused on results.             <\/div>\n        <\/div>\n        <div class=\"o-quote__author\">\n                                <\/div>\n    <\/div>\n<\/div>\n\n\n\n<p>So why is it that someone could be so dull and unimaginative in one context and so creative in another? The simplest answer is that she was <strong>a lot more interested<\/strong> in interior decorating than she was in our business. Researchers have long established that <a href=\"https:\/\/hbr.org\/2012\/04\/balancing-the-four-factors-tha-1\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">intrinsic motivation is a major component<\/a> of what makes people creative.&nbsp;<\/p>\n\n\n\n<p>The biggest misconception about innovation is that it\u2019s about ideas. It\u2019s not. It\u2019s about <a href=\"https:\/\/www.digitaltonto.com\/2017\/dont-look-for-a-great-idea-look-for-a-good-problem\/\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">solving problems<\/a>. So <strong>the first step to building a transformative team is to hire people interested in the problems you are trying to solve<\/strong>. In one <a href=\"http:\/\/science.sciencemag.org\/content\/330\/6004\/686.full#aff-1\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">wide ranging study<\/a>, scientists at <strong>MIT<\/strong> and <strong>Carnegie Mellon<\/strong> found that high performing teams are made up of people who have high social sensitivity, take turns when speaking and <a href=\"http:\/\/www.theatlantic.com\/business\/archive\/2015\/01\/the-secret-to-smart-groups-isnt-smart-people\/384625\/\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">include women in the group<\/a>.\u00a0<\/p>\n\n\n\n<p>Harvard professor <a href=\"https:\/\/en.wikipedia.org\/wiki\/Amy_Edmondson\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">Amy Edmondson<\/a> has researched the workplace for decades and has <a href=\"https:\/\/amzn.to\/3qPKoCo\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">found<\/a> that psychological safety, or the ability of each team member to be able to give voice to their ideas without fear of reprisal or rebuke, is crucial for high performing, innovative teams. Google found much the same thing when it <a href=\"https:\/\/www.nytimes.com\/2016\/02\/28\/magazine\/what-google-learned-from-its-quest-to-build-the-perfect-team.html?_r=0\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">studied what makes great teams tick<\/a>.&nbsp;<\/p>\n\n\n\n<p>Stanford professor <a href=\"https:\/\/www.gsb.stanford.edu\/faculty-research\/faculty\/robert-i-sutton\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">Robert Sutton<\/a> also summarized wide ranging research for his 2007 book, <a href=\"http:\/\/amzn.to\/2kcQOJO\" target=\"_blank\" rel=\"noreferrer noopener nofollow\"><em>The No Asshole Rule<\/em><\/a>, which showed that <strong>even one disruptive member can poison a work environment, decrease productivity and drive valuable employees to leave the company<\/strong>. So even if someone is a great individual performer, it\u2019s better to <a href=\"https:\/\/digitaltonto.com\/2011\/why-you-should-fire-nasty-people\/\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">get rid of nasty people<\/a> than allow them to sabotage the effectiveness of an entire team.&nbsp;<\/p>\n\n\n<div class=\"b-quotation\">\n    <div class=\"o-quote o-quote--left\">\n        <svg class=\"o-quote__icon\">\n            <use xlink:href=\"#quotation-mark\"><\/use>\n        <\/svg>\n        <div\n            class=\"o-quote__text o-quote__text--italic f-paragraph\"\n        >\n            <div>\n                The most transformative teams are the ones that collaborate well. Unfortunately, it\u2019s much easier to evaluate individual performance than teamwork. A <a href=\"https:\/\/fas.org\/irp\/dni\/isb\/analytic.pdf\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">study done for the CIA<\/a> performed after 9\/11 to determine what attributes made for the most effective analyst teams found that what made teams successful was not the attributes of their members, or even the coaching they got from their leaders, but the interactions within the team itself.&nbsp;<\/p>\n\n\n\n<p>More specifically, they found that <strong>teams that work interdependently tend to perform much better than when tasks are doled out individually and carried out in parallel<\/strong>. Another <a href=\"http:\/\/www.ickn.org\/documents\/IJODE%20Social%20Sensors5.pdf\" target=\"_blank\" rel=\"noreferrer noopener nofollow\">study<\/a> found that teams that interacted more on a face-to-face basis, rather than remotely, tended to build higher levels of <strong>trust <\/strong>and<strong> produced more creative work<\/strong>.&nbsp;<\/p>\n\n\n<div class=\"b-quotation\">\n    <div class=\"o-quote o-quote--left\">\n        <svg class=\"o-quote__icon\">\n            <use xlink:href=\"#quotation-mark\"><\/use>\n        <\/svg>\n        <div\n            class=\"o-quote__text o-quote__text--italic f-paragraph\"\n        >\n            <div>\n                While the quality of remote working tools, including teleconferencing apps like Zoom and collaboration tools like Mural and Miro, have greatly improved in recent years, we still need to take the time to build authentic relationships with those we work with. That can include regular in-person team meetups for remote teams or even intermittent relationship building calls unrelated to current projects.             <\/div>\n        <\/div>\n        <div class=\"o-quote__author\">\n                                <\/div>\n    <\/div>\n<\/div>\n\n\n\n<p>What\u2019s crucial to understand and internalize is that <a href=\"https:\/\/www.future-processing.com\/blog\/heres-how-you-build-transformative-teams\/\" title=\"Here\u2019s how you build transformative teams\" target=\"_blank\" rel=\"noreferrer noopener\">the value of a team<\/a> is not just the sum of each individual contribution, but what happens when ideas bounce against each other. That\u2019s what allows <strong>concepts to evolve and grow<\/strong> into something completely new and different. It depends less on the innate skills of individuals than how people are supported and led.
